SPECTRUM – APPLIED RESEARCH 100 / UdZ 03.22 Robotic-Process-Automation (RPA) hat sich aufgrund zahlreicher Vorteile, wie beispielsweise Effizienzsteigerungen, als Automatisierungstechnologie in Unternehmen bewährt. RPA umfasst Softwareapplikationen, die auf der Grundlage vorgegebener Algorithmen über die grafische Benutzeroberfläche anderer Softwaresysteme in derselben Art und Weise wie der menschliche Akteur operieren1. Neben den Kosten- und Effizienzpotenzialen profitieren vor allem die Mitarbeitenden von der Automatisierung: Die Reduktion manueller und repetitiver Aufgaben schafft Freiräume, um den Fokus auf kognitiv anspruchsvollere Tätigkeiten zu lenken, was einen Anstieg der Zufriedenheit mit sich bringt2. Akzeptanz als Erfolgsfaktor für die Automatisierung Für die Realisierung der Potenziale von RPA spielt die Akzeptanz der betroffenen Mitarbeitenden eine maßgebende Rolle. Die Einführung neuer Technologien, die in Veränderungen von Arbeitsabläufen münden, führen bei Mitarbeitenden oftmals zu Misstrauen. Dieses resultiert häufig in organisationalen Hemmnissen, da Mitarbeitende aktiv die Einführung und den Einsatz von RPA blockieren können, was zu einem Abbruch des Projekts führen kann. Die individuellen Verhaltensweisen, Einstellungen und Motivationen der beteiligten Akteur:innen gelten daher als wichtige Einflussfaktoren für die RPA-Implementierung3. Unternehmen stehen folgerichtig vor der Herausforderung, geeignete Mitarbeitende mit den notwendigen Soft Skills im vorhandenen Ressourcenpool zu identifizieren. Um Entscheidungstragende in der Praxis zur strukturierten und objektiven Personalauswahl zu befähigen, wurde im Rahmen des Forschungsprojekts ‚RPAcceptance‘ ein Assessment entwickelt, das die Bewertung von Soft Skills ermöglicht. Soft Skills als notwendige Fähigkeiten der Belegschaft Soft Skills oder soziale Kompetenzen lassen sich an einem bestimmten Verhalten des Menschen ablesen, wie Einfühlungsvermögen, Kommunikations- oder auch Teamfähigkeit4. Die Auswahl von Mitarbeitenden mit dem passenden Skillset fördert die generelle Akzeptanz und Offenheit gegenüber Digitalisierungsinitiativen. Auf diese Weise intensiviert sich auch die Akzeptanz gegenüber der Nutzung von Assessments – Due to numerous benefits it brings, such as improved efficiency, Robotic Process Automation (RPA) has become a popular automation technology among enterprises. RPA comprises software applications that operate on the basis of predefined algorithms via the graphical user interface of other software systems, just like a human actor1. In addition to cost and efficiency savings, automation provides benefits for employees, in particular: By freeing up human agents from manual and repetitive tasks, they have the freedom to focus on more cognitively demanding activities, which in turn benefits employee satisfaction2. Employee acceptance as a success factor Employee acceptance plays a decisive role in unlocking the potential of RPA. The introduction of new technologies that result in changes to work processes often creates anxiety and mistrust among employees, which may result in organizational barriers, such as employees actively blocking the introduction and use of RPA. This, in turn, may result in the project being abandoned. The behaviors, attitudes, and motivations of all stakeholders involved are therefore important factors to be considered in RPA implementation3. Consequently, companies are faced with the challenge of identifying suitable employees who have the necessary soft skills from the existing pool of human resources. In order to support decision makers in selecting personnel in a structured and objective manner, an assessment too was developed as part of the RPAcceptance research project. This tool makes it possible to assess the soft skills of employees. Soft skills are essential workforce skills Soft skills and social competencies can be identified by a person's behavior and include empathy, communication skills, and team skills, for example4. Selecting employees with the right skillset helps to promote acceptance of and openness to digitalization initiatives. Furthermore, it improves acceptance of assessments, and socio-technical barriers to the introduction and use of RPA and other technologies can be reduced in the long term.
